La sagesse pratique : une comp\u00e9tence de manager, pas une vertu hors-sol<\/strong><\/p>\n\n\n\n<p>Aristote la d\u00e9crivait comme la rencontre entre :<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li><strong>la volont\u00e9 morale<\/strong>&nbsp;: le d\u00e9sir de faire ce qui est juste ;<\/li>\n\n\n\n<li><strong>la comp\u00e9tence morale<\/strong>&nbsp;: la capacit\u00e9 de comprendre ce que \u201cjuste\u201d signifie ici et maintenant.<\/li>\n<\/ul>\n\n\n\n<p>Ce n\u2019est ni na\u00eff ni id\u00e9aliste.<\/p>\n\n\n\n<p>C\u2019est profond\u00e9ment&nbsp;<strong>professionnel<\/strong>.<\/p>\n\n\n\n<p>Pensez \u00e0 cette aide-soignante qui, dans un EHPAD, prend dix minutes pour rassurer un r\u00e9sident angoiss\u00e9, quitte \u00e0 d\u00e9caler l\u00e9g\u00e8rement une tourn\u00e9e.<br>Ou \u00e0 cet agent public qui s\u2019\u00e9carte d\u2019un protocole rigide pour r\u00e9soudre r\u00e9ellement le probl\u00e8me d\u2019un usager.<br>Ou \u00e0 ce manager terrain qui revoit \u00e0 la baisse une charge de travail, car il conna\u00eet la fatigue de ses \u00e9quipes.<\/p>\n\n\n\n<p>Rien de cela n\u2019est dans les proc\u00e9dures.<br>Et pourtant,&nbsp;<strong>c\u2019est cela qui rend une organisation humaine, robuste et performante<\/strong>.<\/p>\n\n\n\n<hr class=\"wp-block-separator has-alpha-channel-opacity\"\/>\n\n\n\n<p><strong>2. Comment nos organisations \u00e9puisent la sagesse<\/strong><\/p>\n\n\n\n<p>Il existe deux ennemis structurels de la sagesse :&nbsp;<strong>l\u2019exc\u00e8s de r\u00e8gles<\/strong>&nbsp;et&nbsp;<strong>l\u2019exc\u00e8s d\u2019incitations<\/strong>.<\/p>\n\n\n\n<p><strong>A. Trop de r\u00e8gles tuent la responsabilit\u00e9<\/strong><\/p>\n\n\n\n<p>En France, c\u2019est presque culturel :<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>manuels p\u00e9dagogiques \u00e0 suivre \u00e0 la lettre,<\/li>\n\n\n\n<li>protocoles hospitaliers millim\u00e9tr\u00e9s,<\/li>\n\n\n\n<li>normes RH standardis\u00e9es,<\/li>\n\n\n\n<li>process d\u2019entreprise verrouill\u00e9s.<\/li>\n<\/ul>\n\n\n\n<p>R\u00e9sultat :&nbsp;<strong>on fait taire l\u2019intelligence situationnelle<\/strong>, ce discernement de terrain qui permet de s\u2019adapter.<br>Les collaborateurs deviennent des ex\u00e9cutants prudents, pas des professionnels engag\u00e9s.<\/p>\n\n\n\n<p><\/p>\n\n\n\n<p><strong>B. Trop d\u2019incitations tuent la morale<\/strong><\/p>\n\n\n\n<p>\u201cSi tu fais X, tu recevras Y.\u201d \u00c0 court terme, cela marche.<\/p>\n\n\n\n<p>\u00c0 long terme, cela remplace la question \u00ab&nbsp;<em>Qu\u2019est-ce qui est juste ?<\/em>&nbsp;\u00bb par \u00ab&nbsp;<em>Qu\u2019est-ce que j\u2019y gagne ?<\/em>&nbsp;\u00bb.<\/p>\n\n\n\n<p>Exemples bien connus :<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>commerciaux focalis\u00e9s sur le chiffre plut\u00f4t que sur la relation,<\/li>\n\n\n\n<li>managers obs\u00e9d\u00e9s par les KPI au d\u00e9triment de l\u2019humain,<\/li>\n\n\n\n<li>syst\u00e8mes de primes qui transforment des m\u00e9tiers vocationnels en m\u00e9tiers m\u00e9caniques.<\/li>\n<\/ul>\n\n\n\n<p><strong>Une organisation obs\u00e9d\u00e9e par les incitations d\u00e9truit la motivation intrins\u00e8que.<\/strong><\/p>\n\n\n\n<hr class=\"wp-block-separator has-alpha-channel-opacity\"\/>\n\n\n\n<p><strong>3. Ni les r\u00e8gles ni les incentives ne r\u00e9gleront nos probl\u00e8mes complexes<\/strong><\/p>\n\n\n\n<p>Le monde du travail est plein de situations ambigu\u00ebs, mouvantes, humaines.<\/p>\n\n\n\n<p>Aucune r\u00e8gle ne peut pr\u00e9voir l\u2019infinit\u00e9 des contextes.<\/p>\n\n\n\n<p>Aucun incentive ne peut r\u00e9compenser l\u2019empathie, la justesse, la d\u00e9licatesse d\u2019un geste professionnel.<\/p>\n\n\n\n<p><strong>La complexit\u00e9 ne se g\u00e8re pas par la rigidit\u00e9.<\/strong>&nbsp;<strong>Elle se g\u00e8re par la sagesse.<\/strong><\/p>\n\n\n\n<hr class=\"wp-block-separator has-alpha-channel-opacity\"\/>\n\n\n\n<p><strong>4. Comment r\u00e9introduire la sagesse pratique dans nos organisations ?<\/strong><\/p>\n\n\n\n<p><strong>A. Remoraliser le travail : redonner du sens aux m\u00e9tiers<\/strong><\/p>\n\n\n\n<p>Les managers jouent ici un r\u00f4le cl\u00e9 :<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>clarifier le \u201cpourquoi\u201d avant le \u201ccomment\u201d,<\/li>\n\n\n\n<li>reconnecter chacun \u00e0 la raison d\u2019\u00eatre de son r\u00f4le,<\/li>\n\n\n\n<li>valoriser ce que les proc\u00e9dures ne voient pas.<\/li>\n<\/ul>\n\n\n\n<p>Un collaborateur qui comprend en quoi son travail contribue au bien commun devient naturellement plus responsable et plus cr\u00e9atif.<\/p>\n\n\n\n<hr class=\"wp-block-separator has-alpha-channel-opacity\"\/>\n\n\n\n<p><strong>B. C\u00e9l\u00e9brer les h\u00e9ros ordinaires<\/strong><\/p>\n\n\n\n<p>Pas besoin d\u2019\u00eatre un grand dirigeant visionnaire.<\/p>\n\n\n\n<p>Les v\u00e9ritables h\u00e9ros de l\u2019organisation sont souvent :<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>l\u2019agent d\u2019accueil qui d\u00e9samorce un conflit,<\/li>\n\n\n\n<li>le technicien qui pense \u00e0 la s\u00e9curit\u00e9 avant la productivit\u00e9,<\/li>\n\n\n\n<li>le manager qui prot\u00e8ge son \u00e9quipe d\u2019une surcharge,<\/li>\n\n\n\n<li>le collaborateur qui propose une solution \u00e9l\u00e9gante \u00e0 un probl\u00e8me in\u00e9dit.<\/li>\n<\/ul>\n\n\n\n<p><strong>Parlons d\u2019eux. Mettons-les en lumi\u00e8re. \u00c9levons-les au rang de rep\u00e8res culturels.<\/strong><\/p>\n\n\n\n<hr class=\"wp-block-separator has-alpha-channel-opacity\"\/>\n\n\n\n<p><strong>C. Former par l\u2019exp\u00e9rience plut\u00f4t que par des \u201ccours d\u2019\u00e9thique\u201d<\/strong><\/p>\n\n\n\n<p>La sagesse ne s\u2019enseigne pas en PowerPoint.<\/p>\n\n\n\n<p>Elle s\u2019acquiert :<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>par la confrontation au r\u00e9el,<\/li>\n\n\n\n<li>par le droit \u00e0 l\u2019erreur,<\/li>\n\n\n\n<li>par la possibilit\u00e9 d\u2019improviser,<\/li>\n\n\n\n<li>par un compagnonnage avec des professionnels exp\u00e9riment\u00e9s.<\/li>\n<\/ul>\n\n\n\n<p>Le r\u00f4le du manager devient alors celui d\u2019un&nbsp;<strong>gardien d\u2019environnement<\/strong>&nbsp;: cr\u00e9er un cadre qui autorise l\u2019initiative, le discernement et l\u2019humain.<\/p>\n\n\n\n<hr class=\"wp-block-separator has-alpha-channel-opacity\"\/>\n\n\n\n<p><strong>5. Le r\u00f4le d\u00e9cisif des managers : cr\u00e9er le terrain de jeu de la sagesse<\/strong><\/p>\n\n\n\n<p>M\u00eame les collaborateurs les plus vertueux finiront par abandonner s\u2019ils doivent, chaque jour, lutter contre leur organisation.<\/p>\n\n\n\n<p>C\u2019est pourquoi les managers doivent :<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Simplifier plut\u00f4t que complexifier ;<\/li>\n\n\n\n<li>Donner de l\u2019autonomie plut\u00f4t que surveiller ;<\/li>\n\n\n\n<li>Encourager l\u2019initiative plut\u00f4t qu\u2019imposer le contr\u00f4le ;<\/li>\n\n\n\n<li>Prot\u00e9ger l\u2019humain plut\u00f4t que le process.<\/li>\n<\/ul>\n\n\n\n<p><strong>Un manager n\u2019a pas \u00e0 \u00eatre parfait.<\/strong>&nbsp;<strong>Mais il doit rendre possible la sagesse chez les autres.<\/strong><\/p>\n\n\n\n<hr class=\"wp-block-separator has-alpha-channel-opacity\"\/>\n\n\n\n<p><strong>Conclusion : La sagesse pratique, une comp\u00e9tence moderne pour un monde complexe<\/strong><\/p>\n\n\n\n<p>La sagesse n\u2019est pas un concept poussi\u00e9reux.<\/p>\n\n\n\n<p>C\u2019est&nbsp;<strong>la comp\u00e9tence strat\u00e9gique<\/strong>&nbsp;dont nos organisations ont besoin pour rester vivantes, humaines et performantes.<\/p>\n\n\n\n<p>Elle permet :<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>de d\u00e9cider juste,<\/li>\n\n\n\n<li>de naviguer dans l\u2019incertitude,<\/li>\n\n\n\n<li>de restaurer la confiance,<\/li>\n\n\n\n<li>d\u2019inspirer les \u00e9quipes,<\/li>\n\n\n\n<li>de redonner sens \u00e0 l\u2019action collective.<\/li>\n<\/ul>\n\n\n\n<p>C\u2019est une comp\u00e9tence \u00e0 la port\u00e9e de chacun, \u00e0 condition de&nbsp;<strong>commencer \u00e0 regarder<\/strong>&nbsp;:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>ce que nous faisons,<\/li>\n\n\n\n<li>comment nous le faisons,<\/li>\n\n\n\n<li>et comment nos organisations aident\u2026 ou emp\u00eachent cela.<\/li>\n<\/ul>\n\n\n\n<p>Et si la mission des managers, aujourd\u2019hui, \u00e9tait simplement de&nbsp;<strong>r\u00e9ouvrir l\u2019espace o\u00f9 la sagesse peut
